The Burnout Cycle — Why you keep ending up back in burnout and how to finally breakthrough

There is a pattern I see over and over in the founders and leaders I work with. They recognize they are burnt out. Their first response is usually to take a rest, perhaps a long weekend, a vacation, sometimes a full month off. They return feeling better.

But within weeks, sometimes days, they are back in the same place of burnout.

That’s because rest, on its own, does not break the cycle that leads to burnout.

What I’ve come to understand through my own burnout while building a venture-backed startup (Nori), and through years of coaching founders and leaders through theirs, is that burnout is neither a time or discipline issue.

Rather, burnout is an energy problem. And until you understand the cycle driving your energy depletion, you cannot find the exit.


The Burnout Cycle

I call this cycle that constantly depletes your energy and douses your fire The Burnout Cycle. It moves through three distinct states of energy depletion. Not stages in a sequence — states. You can enter at any point, move between them in any order, and find yourself in more than one simultaneously.

This article will help you identify which state you are in right now, understand what is keeping you there, and take clear steps toward the exit.

The Three States of Energy Depletion

Before I name the three states, I want to be clear about what this cycle is not. It is not a personality type. It is not a sign that you are not cut out for the work, or that you’re working on the wrong thing. There is nuance and each situation is different.

Burnout is a structural energy problem. And like any structural problem, it requires you to understand the structure before you can change it.

Here’s the breakdown of the three parts of this burnout cycle:

State 1 — Energy Misalignment

Your energy is going to the wrong places.

You are directing your time, effort, and attention toward work, people, or environments that do not align with your purpose, your values, or your natural strengths. The output may look fine from the outside. Internally, something feels consistently off.

Signs you may be here:

  • You are working hard but feel strangely empty at the end of the day
  • You are doing things you are technically capable of but genuinely dislike
  • You are operating inside a culture or organization whose values do not match yours
  • You have drifted away from your zone of genius into work that does not fit
  • You feel like you are performing a version of yourself rather than being yourself

→ Ask yourself: If the work I’m doing right now were fully aligned with my purpose and strengths, would it feel this way?


State 2 — Energy Imbalance

You are giving more than you are recovering.

Your exertion consistently exceeds your restoration. You are running an energy deficit — and like any deficit, it compounds. High achievers are especially vulnerable here because they are skilled at pushing through signals. They mistake tolerance for capacity.

Signs you may be here:

  • You are exhausted but cannot stop — rest feels like falling behind
  • You rest but do not actually recover — you return still tired
  • You are working long hours with little visible return or sense of reward
  • Recovery is something you plan to do ‘when things calm down’
  • You feel like a hamster on a wheel — effort without meaningful forward movement

→ Ask yourself: Am I treating recovery as a requirement to function, or as a reward I have not yet earned?


State 3 — Energy Disconnection

You are disconnected from you’re own internal and embodied signals. By living out of disconnection with your emotional and energetic states, you lose yourself further in the burnout cycle. Eventually, you lose the thread of why you are doing any of this.

Energy has nowhere to go. The body’s signals have been overridden for too long. Emotional cues that were trying to guide you have been suppressed or drowned out. This is the state that is hardest to name — and the most important to address.

Signs you may be here:

  • You feel numb, or feel everything at once and cannot sort it
  • You have lost connection to your sense of purpose — the ‘why’ has gone quiet
  • You feel increasingly disconnected from your team, your relationships, yourself
  • You go through the motions but there is no real presence behind them
  • You cannot remember the last time the work genuinely excited you

Why You Keep Ending Up Back in the Same Place

What makes The Burnout Cycle self-reinforcing is not the presence of any single state. It is the feedback loop between them.

When you are disconnected, you lose access to your own discernment. When discernment goes, misalignment becomes harder to recognize. When misalignment goes unrecognized, the imbalance deepens. When the imbalance deepens, the disconnection worsens. The cycle tightens.


This is the undertow — the invisible force beneath the surface that pulls people back in even after they have rested.

I experienced this myself. In the years I was building Nori — a venture-backed climate-tech and crypto startup — I would rest, feel restored, and find myself back in the same place within weeks. Not because I failed to rest. Because the underlying states had not changed.

You cannot rest your way out of a structural energy problem. The structure has to change.

How to Get to Shore: Three Steps Out of the Cycle

The exit from The Burnout Cycle is not a productivity system. It is not a better morning routine. It is a three-part process — and it works in sequence.

1.  Awareness — You cannot navigate out of something you have not named. The first step is identifying which state or states you are currently in, with honesty, not judgment. This is not a diagnosis of your character. It is useful information about where your energy is breaking down.

2.  Attunement — Reconnecting to the body, the emotions, and the signals that have been suppressed or ignored. This is the emotional intelligence work — developing the capacity to hear what is being communicated internally before it has to shout. Most high achievers carry significant attunement debt. Years of overriding internal signals takes time to undo. It is worth every bit of that investment.

3.  Realignment — Making deliberate choices about where your energy goes. Toward work that genuinely fits your purpose and strengths. Toward rest and recovery that actually restores. Toward relationships and environments that give back as much as they ask. This is where practical strategy and coaching comes in.

The goal is not to conquer the river. It is to recognize it for what it is — and choose your shores intentionally.


Awareness alone will not break the cycle. It is necessary but not sufficient. What it does is make the next steps possible. You cannot attune to something you have not named. You cannot realign without knowing where you are.

Why This Is Becoming More Urgent

A Harvard Business Review study tracking AI adoption at a technology company found that employees worked at a faster pace, took on broader scope, and extended into more hours of the day, often without being asked. AI did not reduce the river. It added water.

Every state of The Burnout Cycle is being intensified by the current pace of change. Misalignment accelerates when tools move faster than your sense of purpose can keep up. Imbalance worsens when the bar for output keeps rising without a corresponding investment in recovery. Disconnection deepens when every hour of the day is potentially a working hour and the line between work and life disappears.

Burnt out leaders make poor decisions, miss what matters, and eventually lose the creative and relational capacity that innovation actually requires. The Burnout Cycle is not just a personal problem. It is a leadership problem. And in the age of AI, it is becoming a competitive one.
